Baptism isn't required for salvation. However, if you have the opportunity and the ability to be baptized, you should get baptized.
You must be baptized. Must obey the Our Father’s will in order to make it to salvation. Especially if you know it He will judge us according to what we know.

The baptism that is referred to is explained when he talks to Nicodemus. Being reborn in Christ. And baptism represents that. "Being born of the living water" which Jesus explains is him to the Samaritan woman at the well. Baptism is more to show/represent that you have been reborn in Christ. Not needed for saving but it shows your fauth in Christ.

These things are not mutually exclusive. You must have faith but you must also do the commands of Jesus and the will of the father. What is the will? Go get baptised.
Grace is what saves us. But to get that Grace we must be faithful and follow the commands

Read the whole scripture. Baptism is for the forgiveness of sins, and the receiving of the gift of the Holy Spirit. It is a seal on one's entry into the kingdom of heaven, and adoption into sonship in Christ. Romans 10:9-10 is a scripture that many take out of context, saying 'this is how you're saved'. All you have to do is look at verse 1 and see that Paul is writing to "brothers and sisters" - those who have already been baptized into Christ. Paul is encouraging them to keep running the race. Let no one deceive you. Be like the Bereans, who examine the scriptures eagerly, and be wise and confident for salvation. God bless all.

Thief on the cross did not have to be baptized. He was in the same "boat" as Adam, Moses, Deborah, & all other OT believers. Jesus did not command baptism until after His resurrection. Plus, the Holy Spirit had not started the church (Acts 1&2). But, not needed, but what if the thief got baptized by John the Baptist, or by Jesus' disciples. Thief is covered, dude, thief is covered.

Tell me, how many prophets and men with spiritual powers are there living today? The answer is zero as I’m sure you know. We are living in the time of mercy, not the time of grace. Ever since John of Patmos died we have had no more prophets. There are no men today who can baptize another man, because they don’t have the powers that Christ bestowed upon his disciples. Baptism has two versions
By water which represent the death and resurrection of Jesus. You go under water and the old you dies and a new you comes out.
