I agree with the point that dedication and enthusiasm is more important than skill in almost all conditions, especially as a new company. I can also buy that as a very small and new startup you probably also want someone that is so bought in that they're willing to continue working off the clock. However, I think that once you reach even 5-10 people and have a product actually launched, even with a still-small company, you can broaden the requirement to include someone like the person that is only interested in skiing and paintball off the clock, as long as *when they are* on the clock, they still have that care and enthusiasm. I would also argue that someone who isn't dedicated off the clock could still be great in early stages if they're enthusiastic and *infectious* as you say on the clock, i.e. if they're socially motivating and stimulating to the rest of the team.

Isn't he really saying the best employees are ones where they found their passion and want to get paid for it? His point is there are devs who are in it for money, and devs who do it because they love tech / creating new things.
These employees get equity, and this is talking about startups. That seems pretty reasonable. The situation where "work addicted" isn't important is standard salary jobs.
