It is kind of disappointing your crossbowmen can't plant their pavises during combat, so they're just hauling this dirty great wall of iron and wood around while being pelted with arrows, in the hopes they can't wing it around front quickly enough to catch a charge.
Crossbowman wound a lot of foes, while Fian Champions tend to shoot to kill. It's the only thing I'd use crossbows over them (taking prisoners, then ransom them)
I've combined my Fian only campaign with Valandian Crossbows and boy I tell you huuwhaaat...! They shred EVERYTHING! Edit: Also, Hired Crossbows have the same stats and crossbow as the Vlandian top Crossbow So if you get any prisoners of those, I would say get them!

I think that the perk you were looking for is in riding.
Could have won that last one with a little more pike shot tactics. Smaller units spread out and ready to shoot them on the rear.
