I think it works if you take Akainu into consideration, too. All three Admirals are collected, restrained, cool. They don't flip out when things don't go to plan and they're able to think on their feet pretty well. If I didn't know. Barring Akainu's casual incineration of underlings, all three have qualities that would be suitable for leadership roles.

A leader also should be able to give orders from afar and not necessarily be in the front lines. The 3 admirals show these qualities in spade. He was in the Battle of Marineford and didn't even break a sweat. He's only taken legit damage like twice, getting cut on the cheek by Rayleigh and getting decked by Luffy. He's basically an untested Admiral while Akainu and Aokiji have had huge fights with big players and against each other which literally alter the climate of islands lmao
Guys, let's not forget. All of Kizaru's actions occur in only fractions of a second. They are slowed down only for the audience, but for the characters, they could barely see Kizaru at all and likely wouldn't even realize what had happened even after getting kicked at the speed of light. 🥶🥶🥶
