Memorize your part! We have some strong musicians who are hit or miss because they don't know the song well enough. And our weaker musicians would gain so much confidence and smoothness by getting their face out of their binder. We even have singers complaining when the words aren't on the screen.

Unity and fellowship at the same time spiritual side.

Those are definitely hard to cultivate unless you're really intentional about it. Try making your worship rehearsals less about getting the songs perfect for Sunday and more about being relational with your team.
Check out the "Worship Rehearsal Blueprint" in the link of this video for some more info on how to lead your team musically, SPIRITUALLY, and RELATIONALLY.
      You've got this! 👊

In my church (small church) everyone is being invited to join the worship team by the church leadership. Therefore, there are some teenage girls wanting to sing, but only some are in tune. There's even a cajon player that does not practice and is not able to keep the tempo. How can I - as a person that is not part of the church leadership - help to establish a different culture?

If you're not in charge, the best thing you can do is lead by example. Make sure you know your music really well, have your music memorized, always be prepared, always be on time, etc...
      Keep leading well! 👊

I'm stuck, pastor plays guitar and sings, , does not want to learn new songs, nor practice. Same old songs every service, he will cut to another song in the middle of a song, does not want intros and outris, he just takes off singing. It's a game of catch me if you can. I've talked to him about it but, he refuses to change.
He will not give any power to anyone, has church leaders. But will not listen nor meet with them.
Unfortunately I have decided to leave thus church. I am not growing.

    I'd say musicianship tbh.

You're not alone. We don't always get to work with professional musicians in the church. I've had success setting aside specific time to work on musicianship during rehearsals. Grab a recording of a song from last week's service and listen to it with your team. Ask: "What did we do well?" and then ask "What can we do better?"
      You've got this! 👊

I encourage my band mates to play smoothly in time rather than fancy. An easy part sounds so good and fun if it's in time. But if EVH couldn't find the downbeat no one would have wanted to see him!
